Abstract

Tingginya turnover intention di kalangan guru menimbulkan tantangan substansial yang berdampak pada keberlanjutan organisasi sekolah serta mutu pendidikan secara keseluruhan. Penelitian ini bertujuan untuk menyelidiki keterkaitan antara psychological capital dan turnover intention, serta mengevaluasi fungsi work engagement sebagai mediator pada guru. Pendekatan kuantitatif dengan desain survei diterapkan dalam penelitian ini. Partisipan melibatkan 380 guru yang bertugas di Kabupaten Sidoarjo, dipilih melalui teknik purposive sampling. Pengumpulan data dilakukan menggunakan instrumen kuesioner yang mengukur psychological capital, work engagement, dan turnover intention, diikuti analisis mediasi dengan bantuan PROCESS Macro Hayes. Temuan empiris mengungkapkan bahwa psychological capital berpengaruh negatif signifikan terhadap turnover intention. Lebih lanjut, psychological capital berkontribusi positif terhadap work engagement, sementara keterlibatan kerja menunjukkan pengaruh negatif terhadap turnover intention. Analisis mediasi menunjukkan bahwa work engagement secara parsial memediasi hubungan antara psychological capital dan turnover intention. Implikasi temuan ini menekankan bahwa penguatan psychological capital pada guru dapat mengurangi turnover baik secara langsung maupun tidak langsung melalui peningkatan work engagement. Penelitian ini memberikan kontribusi teoretis bagi pengembangan kajian psikologi kerja dan organisasi dalam konteks pendidikan, serta implikasi praktis bagi pemangku kepentingan pendidikan dalam merancang intervensi yang berfokus pada penguatan sumber daya psikologis guru, meskipun perlu dipertimbangkan keterbatasan generalisasi ke konteks regional lainnya.
