Job Crafting dan Kinerja Karyawan: Tinjauan Literatur Sistematis Mediasi Keterikatan Kerja, Motivasi Kerja, dan Makna Kerja

Abstract

Penelitian ini menyajikan systematic literature review (SLR) mengenai hubungan job crafting dan employee performance dengan menelaah peran mediasi work engagement, work motivation, dan meaningful work. Pencarian literatur dilakukan pada PubMed, Scopus, ScienceDirect, dan Google Scholar (2020–2025) menggunakan kombinasi boolean keywords terkait job crafting, kinerja, dan mediasi psikologis. Seleksi mengikuti alur PRISMA dan menghasilkan 28 artikel yang dianalisis secara tematik. Sintesis menunjukkan bahwa mayoritas studi menemukan pengaruh signifikan job crafting terhadap kinerja terutama melalui work engagement (mediator paling konsisten), disusul meaningful work yang kerap berperan sebagai mediator tunggal maupun mediasi berantai (MW terhadap WE) serta work motivation sebagai fondasi psikologis yang memperkuat keterlibatan dan pemaknaan kerja. Hasil juga menyoroti variasi lintas konteks (publik, kesehatan, perhotelan, UMKM) serta faktor moderator seperti leader–member exchange dan presenteeism. Pada beberapa studi, pengaruh langsung job crafting terhadap kinerja tidak signifikan tanpa mediator yang memadai. Secara teoretis, temuan memperkuat kerangka JD-R dan SDT; secara praktis, organisasi perlu mendesain intervensi job crafting yang sekaligus menumbuhkan engagement, makna, dan motivasi. Penelitian lanjutan disarankan menguji causality, perbedaan dimensi job crafting (seek resources/challenges vs reduce demands), serta moderator kontekstual lintas budaya dan sektor.
